How do you handle talent transitions in your framework?

It is also important to look deeper into the underlying reasons behind these transition types. For example, during one of my previous companies, we experienced quite a few voluntary transitions that were driven by choices of career growth, while others resulted from pursuing a better work-life balance. Understanding these motivations helped us tailor our approach to handle transitions and retain talent.

I have experience with the first three types of transition already. For voluntary transitions, employees can submit their applications for roles in other departments. We then arrange meetings between the employee and the manager of the department they would like to work for to help them understand each other. For involuntary transitions, due to business requirements, we sometimes need to reassign human resources from one department to another. At these times, it's not easy to persuade employees, and we need to prepare for the worst-case scenario that they might resign from the company. For internal transitions, we create cross-functional teams and assign employees to lead these teams to learn the necessary skills for transition.

By creating an open communication channel that describes the transition in its transparency, its' origin and the impact on the organisation moving forward. Meet with leadership teams, Head of Departments and Supervisors to describe the ongoing transitions and how they will impact specific business units. Include Succession Plans and Measurable Performance KPI's to clearly outline how to identify talent, manage their career development expectations, and the transition process to ensure there are seamless and in alignment with short and long-term business objectives

Establish a feedback loop to continually assess the transition process. Regular check-ins with stakeholders can uncover challenges and provide opportunities for timely adjustments.

Effective communication of the transition plan is pivotal, akin to charting a clear map in a journey. Transitions can be challenging, no matter how well thought out the plans are. One way to support the transition process is to demonstrate leadership buy-in. This means that people who are on the ground should see those in higher positions going through the same training and receiving the same feedback. It becomes difficult when someone who is doing the work has to find time to fit in training while the leadership team can schedule private lessons. Therefore, it has to be an all-together approach.

Leverage a people-first approach, ensuring support structures cater to individual needs during transitions. Implement personalized coaching and mentorship programs, focusing on emotional intelligence and resilience building. Be mindful that when you collect and analyse data, you must feedback on your findings. Its easy to forget this important step in the process, but even to those you have not had/taken the opportunity to participate or respond, by not taking the time to highlight the activities and any action (or non-action) taken as a result. Many organisations seem worried about sharing information regarding their talent strategy and implementation, but I find that by being open and transparent, there is less likely a feeling of angst when change happens.

Reviewing transition outcomes is crucial in talent management. Gather data and feedback, comparing them against expected outcomes and success metrics. Assess strengths and weaknesses of the transition process, considering how it impacts your talent framework. Prepare for Change: Be proactive in adapting your framework to emerging trends, such as career mobility and diversity initiatives. Be flexible in your approach to talent transitions, recognizing that each transition is unique. Design and implement innovative solutions to handle talent transitions effectively. For eg, I introduced a talent analytics platform to track employee movement and identify skill gaps. Continuously evaluate and refine your framework to ensure it remains effective in handling talent transitions.

Assess what the environment is communicating (and not), pick signals and then toss up thoughts to deliberate and feel the pulse. This, if pursued with genuineness, can speak a lot (data points) and help plan actions which are designed to embrace what is the emerging need and how the talent framework of tomorrow is shaping up today.

Talent Transitions internally to other roles are sometimes hard since the current Manager is not willing to easily let go. In organizations where talent processes are established and have been running from many years, its easier for the 'process' to speak for itself. In smaller / younger organizations, these are new aspects. While managers appreciate that internal talent moves can retain talent, they are apprehensive. Managers need coaching on how to think 'org first', how talent movements can help develop internal talent, how to appreciate the value of a 'talent stint' etc.

Incorporate a culture of continuous feedback and open dialogue, ensuring transitions are opportunities for growth, not just change. Empower leaders to be champions of these transitions, providing them with the tools and training to support their teams effectively.
